완벽주의와 직무열의 및 조직몰입의 관계: 조직지원인식으로 조절된 개인-직무부합의 매개효과

초록
The purpose of this study was to examine the mediating effects of person-job fit moderated by perceived organization support on the relationships of perfectionism, work engagement, and organizational commitment. Data were collected from 306 office workers of private and public companies. The main results of this study are summarized as follows. First, person-job fit partially mediated the relationships of self-oriented perfectionism, work engagement, and organizational commitment. Second, the relationship between self-oriented perfectionism and person-job fit differed depending on the level of perceived organization support. Third, perceived organization support moderated the indirect effects of self-oriented perfectionism on work engagement and organizational commitment through person-job fit. These results indicated that members of organizations with a higher level of self-oriented perfectionism would actively adjust their desires to job demands, which in turn increases the level of person-job fit when their perceived organization support is high, ultimately facilitating their work engagement and organizational commitment. Based on the findings of this study, practical implications were discussed and suggestions for future research were made.
