The Influence of Job Embeddedness on Protean Career and Intention to Leave: The Moderating Role of Job Rotation & LMX

Increased flexible employment relationships and job market instability have led employees to pursue continuous career development to increase their employability. As a result, the importance of career attitudes emphasizing individual proactivity and autonomy is increasing. This study contributes to our understanding of the mediating and moderating processes through which protean career orientation (PCO) is related to employee intention to leave (IL). This study investigated the mediating effect of job embeddedness (JE) to explain the relationship between PCO and IL and the moderated mediation effect of job rotation and LMX. To test the hypothesis, a survey was carried out among employees who work in large and mid-sized enterprises in South Korea. We used SPSS PROCESS Macro to examine our hypothesis. The results showed that PCO had a positive impact on IL through JE. Regarding the moderating effect, job rotation moderated the relationship between PCO and JE, and the LMX moderating effect was also significant. Furthermore, the mediating path of PCO on the path of IL though JE was moderated by the level of employee LMX. These findings imply that organizations should consider job rotation for employees who have a low level of PCO to improve job embeddedness. Limitations and implications for future research are also discussed.
