개인-직무 적합성이 전문직 자아개념을 통해 대화경찰의 직무열의에 미치는 영향: 역할모호성의 조절된 매개 효과를 중심으로

초록
The purpose of this study is to examine the moderated mediating effect of Role Ambiguity on the relationship between Person-Job fit, Professional Self Concept and Work Engagement in non-standing professional organizations. For this reason, we conducted an online survey of Dialogue Police and analyzed data from 172 people. The present study examined that the Professional Self Concept mediates the relationship between Personal-Job fit and Work engagement. In addition, there were significant moderating effects of Role Ambiguity on the relationship between the Professional Self Concept and Work Engagement. The Role Ambiguity had a moderated mediation effect on the indirect-effects of Person-Job fit on the Work Engagement through the Professional Self Concept. Based on these results, this study suggests that it is necessary to give a clear role to non-standing professional organizations such as the Dialogue Police and provide training and HR policy that can enhance their expertise for higher work engagement.
