Differences in Organizational Commitment According to University Faculty’s Job Satisfaction Profiles: Applying Latent Profile Analysis

초록

This study aims to identify latent profiles of job satisfaction among university faculty, examine the predictors associated with each profile, and analyze differences in organizational commitment across the identified profiles. Data were drawn from the 2023 National Assessment of Faculty Experience in Teaching (NAFET), conducted by the Korean Educational Development Institute (KEDI), comprising responses from 3, 073 faculty members. Latent Profile Analysis (LPA) revealed five distinct profiles: (1) low satisfaction with teaching, (2) low-average satisfaction, (3) teaching- and research-oriented, (4) compensationand policy-oriented, and (5) high overall satisfaction. Predictors included individual characteristics (i.e., age, tenure track status, academic rank), teaching-related factors (i.e., support for educational outcomes and teaching), research-related factors (i.e., rewards for research performance, support for research activities), and administrative factors (i.e., erceived justice, quality of facilities, administrative systems). All predictors significantly influenced the likelihood of belonging to each profile, and statistically significant differences were found in organizational commitment among the profiles. Based on these findings, the theoretical and practical implications are discussed
