초록
This study aimed to analyze the influential relationship between learning design and training transfer, especially focusing on the moderating effects of trainee characteristics and work environment. The literature review covered the major relevant concepts, theories and researches such as medical tourism employee’s training transfer and its related models. Based upon the previous researches, an indirect effect model was designed and the hypotheses were established. Data was collected from 135 employees who completed medical tourism learning program within three years, and currently work in the business. The findings of the analysis were three fold. First, the learning design factor has a significant influencing relationship on the training transfer. Second, ‘training expectation’ of trainee characteristics factor has a significant moderating effect on the relationship between ‘training contents’ and ‘training transfer’. Third,‘supervisor and peer support’ of work environment factor also has a significant moderating effect on the relationship between ‘training contents’ and ‘training transfer’. These results revealed that indirect effects on the influential factorstraining transfer relationship must be considered for further studies. For practical implications, the development of diverse training programs according to the expectation of medical tourism employees and the partnership building between medical tourism companies and training organizations were suggested.
