상사에 대한 신뢰가 주관적 성과에 미치는 영향: 그릿(Grit)과 피드백 추구행동의 조절된 매개효과

초록
The purpose of this study is to confirm whether organizational members’ trust in their supervisors can increase their job performance through feedback-seeking behavior. Also, the moderated mediation role of employees’ Grit has been investigated in the relationship among those research variables. The data from 298 employees in total were used for analysis. The moderated mediation effects were examined by mainly applying the SPSS PROCESS Macro model. As the results of this study, feedback-seeking behavior was verified to have the complete mediation effect in the relationship between trust in supervisor and job performance; Grit was examined to have the moderated mediation effect when the trust in supervisor positively influences job performance through feedback-seeking behavior in the group of people with the high level of Grit. This study has revealed that Grit, which is a personal characteristic, is one condition where the feedback-seeking behavior is promoted. More practically, the leadership development programs are necessary for supervisors to establish trust with organizational members; OJT(On-the-Job Training) can be used as an official opportunity for feedback-seeking behaviors and finally, perceived Grit can be included in the assessment for hiring or promotion.
