The Effect of Occupational Stress and Psychological Well-Being of Professional Soldiers on Work Engagement: Focusing on Generational Differences

This study analyzed the effects of occupational stress and psychological well-being on work engagement among 213 professional soldiers in front-line and rear divisions located in P and G cities. Data were collected from September 6 to 13, 2024. Data analysis was performed using Descriptive statistics, independent t-tests, one-way ANOVA, Pearson correlation analysis, and hierarchical regression analysis. The results showed that for Generation X, state (β= -0.18, p = .016), occupational stress (β= -0.67, p <.001), and psychological well-being (β= 0.29, p <.001) had significant effects on work engagement with an explanatory power of 60% (F= 27.50, p <.001). For Generation Y, occupational stress (β= -0.49, p <.001) and psychological well-being (β= 0.26, p = .007) significantly influenced work engagement and accounted for 42% of the variance (F= 13.83, p <.001). For Generation Z, state (β= -0.12, p = .023) and occupational stress (β= -0.42, p <.001) significantly affected work engagement with an explanatory power of 30% (F= 8.57, p <.001). These findings highlight that occupational stress is a common factor that negatively affects work engagement across generations. However, other influencing factors vary by generation; therefore, customized support and training programs that consider generational differences are required to enhance work engagement in the military.
