The Effect of Perceived Job Performance on Knowledge Sharing through Psychological Empowerment : The Moderating Effect of Social Networks

This study examined the psychological and relational mechanisms through which perceived job performance leads to knowledge-sharing behavior among employees in science and engineering research positions. Drawing on social cognitive theory, this study tested whether psychological empowerment mediates the relationship between job performance and knowledge sharing, and whether internal and external social networks moderate this process. Using responses from 2,000 employees in the science and technology sector from the “2024 KIRD Survey on Science and Technology Human Resource Development Activities,” confirmatory factor analysis, correlation analysis, and moderated mediation analysis using PROCESS macro were conducted. The results showed that job performance had a positive effect on psychological empowerment, and psychological empowerment had a positive effect on knowledge sharing. The mediating effect of psychological empowerment was also confirmed. While the moderating effect of internal social networks was not significant, external social networks strengthened the relationship between psychological empowerment and knowledge sharing. These findings suggest that external networks are an important condition for translating perceived performance into knowledge sharing through psychological empowerment.
